Abstract
Shared leadership has gained significant attention in organizational studies and project management research. However, there is limited empirical evidence on how shared leadership behaviors emerge and develop within project teams. This study aims to address this gap by exploring the construction of shared leadership and its drivers in project-based settings. Using an in-depth qualitative approach grounded in adaptive leadership theory, the study investigates the interaction between individual team members and their environment to understand how shared leadership behaviors emerge. The findings highlight the role of factors such as leadership style, psychological safety, collective team cognitions, power positions, and leadership self-efficacy in shaping the claiming and granting behaviors associated with shared leadership. The results contribute to the project management literature by providing practical implications for managers in project-based organizations seeking to foster shared leadership and leverage its potential benefits. Overall, this study offers insights into the emergence and development of shared leadership in project teams, addressing critical research questions and opening avenues for future research in this area.
